Athletic Talent Acquisition: Committing to Recruitment Fitness

Recruiting, like athletic training, depends on fundamentals practiced consistently rather than shortcuts chased occasionally. A talent leader and an engineering leader from a fitness-focused technology company walk through the framework they built together to hire consistently and fairly at scale.

The approach starts with company values applied literally rather than posted on a wall. Anti-racism sits at the top of the list, followed by authenticity, balance, camaraderie, craftsmanship, and commitment. Promotion cases for director-level roles have to show what a person did to advance these values, so they function as accountability tools, not slogans.

Shared hiring values extend this thinking into recruiting practice:

  • Building diverse teams is treated as everyone's job from the start, not handled by a separate diversity recruiting function.
  • Candidates are treated as people to be remembered fondly regardless of outcome, not just processed through a pipeline.
  • Recruiters act as partners embedded in the business rather than order-takers responding to headcount requests.

A recurring framework called the three E's guides outreach to underrepresented communities: exposure, meaning making a company and its brand visible and welcoming to people who may never have heard of it; engagement, meaning sustained relationships with organizations, partnerships, and candidates even when there's no open role; and effort, meaning recruiters actively go out and build networks rather than waiting for applicants to arrive through a portal.

On the process side, hiring managers complete a detailed intake document before any recruiting begins, covering required competencies, interview panel composition, growth trajectory for the role, cross-functional impact, and how diversity is defined for that specific team. Job descriptions run through inclusive-language screening before posting. The reasoning: recruiters need complete, accurate information to represent roles honestly to candidates, and hiring managers need to define what they're looking for before search begins rather than recognizing it only after someone is hired.

Together these practices form a foundation meant to hold up under scale, turnover, and pressure, the same way strength training holds up a running habit long after the basics stop feeling exciting.
