Diversity sourcing gets treated as a personal mission here, not a compliance checkbox. Two personal stories set the stage: one about losing majority privilege after coming out later in life, and one about growing up under apartheid and only meeting classmates of another race at eighteen. Both frame why sourcing for underrepresented candidates has to be done for the right reasons, and why anyone doing it alone inside a company that isn't otherwise committed to change is fighting a losing battle.
The main content is a framework built like a carpet: seven points of reference crossing four strategies. The points of reference are the places to look for diverse talent beyond an obvious keyword search: someone's digital footprint, company and competitive mapping, groups and associations, broader networks, institutions, recruitment marketing, and personal interests. The four strategies running the other direction are search, promotion, networking and collaboration, with a strong warning against treating search as the only tool.
Specific tactics covered for working the digital footprint include:
- Scraping lists of first names associated with a given gender and turning them into a long
ORBoolean string usable across LinkedIn, Twitter and other platforms - Searching by pronoun phrases such as
"she is an engineer"to surface gendered mentions on company pages or profiles - Using emojis as searchable terms, since many people now signal identity and interests through them rather than words
- Tracking hashtags that minority groups use to self-identify, including the origin story behind a well-known hashtag started by a female engineer defending herself against online harassment
- Using facial-recognition search engines to find candidates by appearance, alongside a caution that doing so raises a moral question even where it is not a legal one
Company and competitive mapping gets covered as a way to identify organizations already known for hiring diverse talent, on the logic that candidates coming from those environments will be productive faster. A short list of websites for mapping competitors by size, sector and reputation rounds out the practical toolkit.
