DIY Diversity Search Tools - Empowering Your Recruitment Strategy

When a recruiting budget can't stretch to enterprise sourcing platforms, the alternative is to build the tooling in-house. A working session on homegrown diversity search tools lays out exactly how to do that using nothing more than Excel, free web resources, and a handful of formulas.

The approach centers on three technical building blocks:

  • Implementing a VBA script inside a spreadsheet so that selecting a list of target companies automatically generates a properly formatted Boolean string with ORs inserted between them, removing the need to hand-build search strings for every project.
  • Using HYPERLINK and CONCATENATE formulas to stitch search terms together and push them straight to the web, turning a static spreadsheet into a live search engine for X-ray queries.
  • Applying URL manipulation to layer multiple facets onto a single search, such as combining an industry, a disruptive trend, and a specific company, while keeping results capped at roughly three facets before the results become too narrow to be useful.

These pieces come together in a reusable competitive intelligence sheet: a set of pre-built X-ray searches against trusted sources such as major consulting firms and industry publications, filtered to recent results, that can be pointed at any industry or company. The same sheet includes prebuilt lists such as top competitors by revenue in a given sector, global labor market data pulled from public sources, and a shortcut for finding a company's leadership team and recent news, useful for executive search work.

The larger argument is about process, not just spreadsheets. A repeatable, documented search method that bakes in diversity, equity, and inclusion criteria from the start can be handed to a new team member as a checklist, scaled quickly when a team grows, and used to build trust with hiring managers who come to expect consistent, data-backed sourcing. Bringing accurate, current market insight into every conversation with a hiring manager is treated as a baseline expectation for the profession, not an extra.

The tools themselves are meant to be copied, stripped down, and rebuilt for a different industry or company, with the explicit encouragement to take them back to a team, adapt them, and share what gets built next.
