About this video

Building a strong recruiting or sourcing team starts with establishing a clear departmental vision and a communicated standard. Team members need to understand how their role fits into the department, how the department fits into the organization, and where the organization is headed. Without that context, expectations stay vague and people end up set up to fail rather than succeed.

A framework for leading talent acquisition and sourcing teams covers several connected areas:

  • Setting explicit performance standards and building reporting structures that show, on a weekly, monthly, and quarterly basis, whether the team is winning or losing.
  • Understanding individual motivations rather than assuming everyone wants to become a career sourcer, and aligning those personal interests with department and organizational goals.
  • Replacing annual reviews with continuous, two-way performance conversations, so feedback flows in both directions and leaders learn how they can adjust their own approach.
  • Praising achievements publicly while addressing performance issues privately, to keep the environment safe enough for people to fail, learn, and stay authentic.
  • Treating skill gaps as growth opportunities rather than deficits, building development plans collaboratively so team members have real buy-in, and accepting that sometimes the best outcome is a promotion elsewhere.
  • Defining metrics and KPIs from the end result backward: identifying how many hires are needed, then working out conversion ratios across applicants, interviews, and offers to manage the pipeline toward that goal.
  • Tying operational results directly to business outcomes, including a real example of headcount growth on a government contract translating into millions in new annual revenue, which is what makes recruiting performance resonate with executive stakeholders.
  • Building employer brand around the specific type of candidate an organization actually needs, and making sure the organization's mission and values are clearly articulated so sourcers and recruiters can use them to attract passive, hard-to-reach talent.

Throughout, the emphasis stays on treating recruiting leadership as a two-way relationship: leaders earn trust and effort from their teams by showing they have their people's backs, not just by tracking numbers.
