How to Find and Engage Diverse Talent

Sourcing underrepresented talent works best when the search targets affinity, not identity. Rather than searching by title, company name, or school, a more effective approach uses keyword searches built around affinity group names, giving recruiters access to a wider and more relevant pool of candidates without limiting an already narrow talent market.

A practical method for building lead lists includes:

  • Constructing Boolean keyword strings using affinity groups such as Women in Technology, Dev Color, and Grace Hopper, combined with "or" logic to widen search results on LinkedIn
  • Avoiding filters based on job titles, company names, industry background, or university pedigree, since these narrow an already limited candidate pool and often introduce bias
  • Searching platforms beyond LinkedIn, including Facebook and Twitter groups like the Society of Women Engineers or NSBE, along with Medium, Quora, Reddit communities, and company blogs that highlight employees through resource groups
  • Mining employee resource group pages and mentions on LinkedIn profiles to identify both members and allies of underrepresented communities
  • Using local meetup groups for regionally focused hiring, while being careful not to hijack technical or community-focused meetings for recruiting purposes

Finding candidates turns out to be the easier half of the work. Getting a response is harder, given how sought-after this talent pool already is. A few habits help outreach stand out:

  • Using inclusive language consistently in messages and job descriptions, avoiding wording that makes candidates feel like an afterthought or a token hire
  • Engaging authentically with a candidate's own content or work before reaching out, rather than sending a generic pitch
  • Personalizing messages at scale instead of relying on templates that read like mass outreach
  • Mixing channels, including email and even cold calling, rather than depending only on LinkedIn messaging

Getting hiring managers on board matters just as much as sourcing well. Pushing back on vague rejection feedback, asking for specifics about why a candidate didn't meet the bar, and pinning down a genuine list of non-negotiable skills for a role all help separate real skill gaps from bias, and keep searches from narrowing further than they need to.
