How to Scale Your Recruiting & Sourcing Processes: A Conversation with Leaders in TA

Scaling a recruiting function starts with an honest audit, not a new tool purchase. Before touching a tech stack, teams need to separate high-volume roles from high-complexity ones, since the bottlenecks, metrics, and staffing needs for each look completely different. That means mapping the candidate pipeline stage by stage, agreeing across HR and TA on how each stage will be measured, and figuring out where candidates actually drop off.

A framework built around three layers runs through the conversation: people, process, and technology. Each has to be assessed separately, and each hiring pocket within an organization — corporate roles, executive search, high-volume manufacturing — may need its own mix of the three rather than a single company-wide workflow.

On the sourcing side, a detailed iterative search method gets laid out step by step: building a search around required and preferred qualifications, then systematically excluding one element at a time using NOT or a minus sign to surface candidates who match on most but not all criteria. With even a handful of parameters, this produces multiple search iterations that most recruiters never bother running, leaving qualified candidates undiscovered simply because their profiles are worded differently than expected.

The overall approach treats recruiter skill gaps, mismatched compensation levers, and misaligned ATS configurations as solvable through structured diagnosis rather than through headcount or software alone.
