Passion for diversity hiring only goes so far without numbers behind it. Becoming a genuine driver of diversity sourcing means knowing internal workforce data and external market data cold, then using both to shape conversations with hiring managers before a single candidate is sourced.

The groundwork starts before the kickoff or briefing call with a hiring manager. Instead of jumping straight into sourcing once a job description lands, pull together a picture of the hiring team's current makeup: headcount, gender balance, representation of people with disabilities, race and ethnicity. Some organizations provide this as a team construct alongside the requisition; where they don't, recruiters and sourcers can partner to request it directly from hiring managers or pull it from an HR information system. Bringing these numbers into the briefing call creates a moment of clarity for hiring managers who may know their team lacks diversity in the abstract but haven't seen it laid out.

Alongside internal data, market intelligence on the external talent pool matters just as much. Tools such as LinkedIn Talent Insights, among others, show how many professionals with a given title and skill set exist in a region, broken down by gender and other diversity measures. That external picture keeps hiring commitments realistic — if a market only holds a certain number of underrepresented candidates for a role, committing to hire well beyond that number signals a mismatch worth flagging rather than a target worth chasing blindly.

  • Using market data to negotiate requirements, such as adjusting years-of-experience thresholds or expanding the hiring geography
