Unlocking Excellence: Strategies for Becoming an Indispensable TA Function

November 13, 2024 · ERE Recruiting Conference Fall 2024 ·

About this video

A recruiting leader's account of turning a traditional talent acquisition team into a strategic business function offers a blueprint for anyone tired of being treated as an order-taking service. The shift started with something as simple as a name change: rebranding "talent acquisition" as "talent resourcing" to match the language the business already used, and it changed how the function was perceived almost overnight.

The core argument is that TA teams operate as the mirror image of HR business partners — one side hires, the other manages exits — yet only one of them typically gets a seat at the table. Closing that gap requires building real relationships with operational leaders, learning their priorities and pet peeves, and showing up to business planning meetings before headcount requests are finalized, not after.

Specific tactics covered include:

  • Using talent market data (LinkedIn Talent Insights, RPO platforms) to tell business leaders whether their hiring plans are realistic before they submit them for approval
  • Asking about internal development and mobility before ever discussing external hiring numbers
  • Reframing recruiting as a revenue-generating function rather than a cost center
  • Building a plan to redeploy an entire recruiting team into internal resourcing work during a hiring freeze, which kept an experienced team largely intact while other organizations conducted mass layoffs
  • Recognizing which recruiters are natural "headhunters" versus which can grow into consultative, advisory roles as AI and automation take over transactional sourcing work

Research cited shows a small share of TA professionals currently see their teams as consultative or advisory, though a much larger share say they want to make that shift — and only a fraction of those have an actual plan for doing it. The framework offered moves teams through stages: from filling requisitions, to diversity and employer brand work, to candidate experience, and finally to full alignment with business strategy, where TA is consulted on workforce planning before roles are even created.

The distinction repeated throughout is between being invited to a meeting as a courtesy and being trusted enough that leadership calls first, asks for input, and builds hiring plans around what talent acquisition already knows about the market.
