When advertising budgets froze and layoffs loomed, one global agency network turned its recruiting function into a rescue operation instead of shutting it down. What started as two spreadsheets — one listing people facing redundancy, one listing open roles across the network — grew into a cross-agency marketplace that matched displaced talent to available jobs across dozens of competing agencies that had never collaborated before.
The effort ran against a culture built on internal competition, non-poach agreements, and siloed recruiting teams with separate ATSs and separate leadership. Recruiters learned unfamiliar systems on the job, disproving assumptions that certain roles required years of specific platform experience.
