Operationalizing candidate experience means fixing the small, unglamorous things that quietly drive people away, and building processes that treat applicants like the volatile, skeptical audience they actually are. A global insurance and asset management employer that hires tens of thousands of people a year, most of them external, shares what it changed after learning some hard lessons: job titles so full of internal jargon that no one, including recruiters, could explain them; a Flash-based job search that locked out every iPhone user for years; a one-click mobile apply feature that candidates actively avoided because it felt too casual for a serious application.
The fixes are practical and specific:
- A dedicated mailbox answers thousands of unsolicited candidate emails a month with personalized replies, including job recommendations based on the sender's CV, instead of deleting them or ignoring them.
- Social content strategy is built entirely around researched job-choice drivers: diversity and inclusion, benefits, mental health, career development, rather than generic corporate messaging.
- Over a hundred separate local career sites are being consolidated into a single global domain that recognizes a visitor's location and shows all local jobs regardless of which internal entity owns them, with benefits information generated automatically by country, entity, and job level.
- A skills-based search is being added for technical candidates who search by programming language rather than job title.
- Application tracking is being redesigned to show candidates exactly where their application sits, similar to food delivery order tracking, instead of leaving them in the dark after submission.
- A voice-based interview simulator, built as a Google Assistant action, lets candidates practice the standardized cultural-fit questions used across the company, with thousands of people using it monthly.
- Rejections are being personalized based on more than a dozen defined rejection reasons instead of a single generic template.
- A standardized global onboarding sequence gives every new hire, regardless of country or entity, access to team information, an onboarding buddy, relevant training, and a welcome experience starting weeks before their first day.
Measurement runs through a standard survey tool tracking Net Promoter Score across application, hiring, pre-boarding, and onboarding stages, giving a consistent read on experience across a company that otherwise operates as a loose federation of independently run local entities.
